Pengaruh Kepemimpinan Situasional, Komitmen Normatif Dan Motivasi Afiliasi Terhadap Kinerja Karyawan Di Pt Pegadaian Kanwil Ii Pekanbaru
ABSTRAK
This study aims to analyze the effect of situational leadership, normative commitment, and affiliation motivation on employee performance at PT Pegadaian Regional Office II Pekanbaru, both partially and simultaneously. A quantitative approach with a survey method was used, involving 50 respondents who are employees of PT Pegadaian Regional Office II Pekanbaru. Data were analyzed using multiple linear regression with t-tests, F-tests, and the coefficient of determination (R²). The results show that situational leadership, normative commitment, and affiliation motivation have a positive and significant effect on employee performance, both partially and simultaneously. The most dominant variable is affiliation motivation. These findings emphasize that organizational success depends not only on management policies but also on leaders’ ability to manage relationships with employees, foster loyalty, and create a supportive work environment.
