Pengaruh Stres Kerja, Kepuasan Gaji Dan Kepemimpinan Terhadap Turnover Intention Dengan Komitmen Organisasi Sebagai Variabel Intervvening Pada Madrasah Aliyah (Ma) Swasta Di Pekanbaru
This research is motivated by teachers as human resources who play an
important role in the educational process. Schools must maintain potential
resources so as not to have an impact on teacher turnover. The transfer of
teachers at Private Madrasah Aliyah in Pekanbaru until 2020 is still categorized
as quite high based on data from the Ministry of Religion of the city of Pekanbaru.
The results of a preliminary study that cause teachers to make turnover intention
are because teachers feel unsatisfied with the wages/salaries received, work stress
that is not in accordance with the wages/salaries received, leaders who are less
able to fight for their rights and lack of organizational commitment from teachers.
The turnover intention rate in the last three years has exceeded the optimum
standard of 10% per year, so this study will examine work stress, salary
satisfaction on turnover intention and add leadership factors that also affect the
level of turnover intention, where leadership is also one of the factors that
influence turnover. teacher intentions. Organizational commitment in this study is
used as an intervening variable. The purpose of this study was to analyze the
effect of job stress, salary satisfaction and leadership on teacher turnover
intention with organizational commitment as an intervening variable at Private
Madrasah Aliyah Schools in Pekanbaru.
The research approach used in this research is to use a quantitative
research approach. The population in this study were teachers at Private
Madrasah Aliyah in Pekanbaru, namely 11 schools with a total of 285 teachers.
The sample size in this study used the slovin technique. Sampling of the research
population was carried out using the Proportional Random Sampling technique.
The number of research samples was 167 teachers. Data collection in this study
was done by making a list of questions in the form of a questionnaire to be filled
out by respondents. The statement items and answer choices in the questionnaire
are adjusted to the variables to be measured. The questionnaire was prepared
with five alternative answers according to the Likert scale or summated rating
scale.
The data analysis technique in this study is frequency distribution analysis
using the mean score and Structural Equation Modeling (SEM) which is operated
through the SmartPLS program. The measurement of the validity of the
questionnaire given to the respondents is then used Confirmatory Factor Analysis
(CFA) or confirmatory factor analysis. Test the validity using the Smart PLS
program. Partial Least Square (PLS) is a variant-based SEM structural equation
that can simultaneously test the measurement model as well as test the structural
model. How to assess validity by comparing loading factors. An indicator is said
to be valid if the loading factor value is greater than 0.5. Reliability test is a
reliability test that aims to find out how far a measuring instrument can be trusted
and reliable. Reliability relates to the estimation of the extent of a measuring
instrument, when viewed from the stability and internal consistency of the answers

or statements if the observations are made repeatedly. The research instrument or
variable is declared reliable if the value of Construct-Reliability (C.R.) 0.7
(Ghozali, 2014). The research model that will be used in this research is a tiered
structure model and to test the proposed hypothesis, the analysis technique of
Stuctural Equation Modeling (SEM) is used which is operated through the Smart-
PLS program.
The results of this study are job stress and salary satisfaction of private
Madrasah Aliyah teachers in Pekanbaru City have no effect on organizational
commitment due to the comfort and ability of teachers to cope with work stress
they experience and teachers have other income that is able to support or meet the
needs and lifestyles other than salaries from madrasas. . The leadership of the
Head of the Pekanbaru City Private Aliyah Madrasah has an effect on
organizational commitment. Madrasah principals who have good communication,
care for members and the environment, support members to move forward,
respect differences and are able to make strategies can influence teachers to
increase organizational commitment to madrasas. Job stress, salary satisfaction,
leadership and organizational commitment of private Madrasah Aliyah teachers
in Pekanbaru City have an effect on turnover intention. Job stress and salary
satisfaction of private Madrasah Aliyah teachers in Pekanbaru City have no effect
on turnover intention with organizational commitment as an intervening variable.
The contributing factor is the teacher's comfort and ability to cope with the work
stress he experiences, and the teacher has other income that is able to support or
meet his needs and lifestyle. The leadership of the Pekanbaru City Private MA has
an effect on turnover intention with organizational commitment as an intervening
variable. Madrasah principals who are wise and effective in their leadership can
increase teacher organizational commitment to madrasas, so that teachers' desire
not to make turnover intention from the madrasah.
