Teacher job satisfaction is a fundamental aspect in supporting sustainable education quality. Within Muhammadiyah Schools in Bangkinang, the dynamics between teachers, school leaders, and students pose specific challenges in maintaining a comfortable and supportive work environment. Conflicts arising from differences in interests, teaching styles, or perceptions often lead to a decline in motivation if not managed properly. On the other hand, the inconsistent application of professional ethics can disrupt harmony and decrease the sense of fairness in the school environment. Therefore, effective conflict management and the strong implementation of professional ethics are two essential variables investigated to determine their influence on teacher job satisfaction.
The theoretical framework of this study is based on Herzberg’s Two-Factor Theory, which distinguishes between hygiene factors and motivator factors in influencing job satisfaction. Conflict management can be classified as a hygiene factor, where proper handling of conflicts helps prevent dissatisfaction. Meanwhile, professional ethics fall under motivator factors, as they involve intrinsic values such as responsibility and integrity that directly promote job satisfaction. In other words, job satisfaction increases when teachers feel they are in a fair, ethical, and professionally supportive environment.
This research employed a quantitative approach involving 111 respondents from various educational levels within Muhammadiyah Schools in Bangkinang. The research instruments used were questionnaires measuring the three main variables: conflict management, professional ethics, and job satisfaction. The results showed that both independent variables—conflict management and professional ethics—had a positive and significant effect on job satisfaction. Among the two, professional ethics had a more dominant contribution, indicating that teacher integrity, responsibility, and fairness play a major role in shaping job satisfaction.
The study found that conflict management positively and significantly affects teacher job satisfaction (p < 0.05). Professional ethics showed a more dominant influence, with a higher regression coefficient, indicating that higher levels of professional ethics correspond with higher levels of job satisfaction. Simultaneously, conflict management and professional ethics together influence teacher job satisfaction by 52.3% (R² = 0.523), while the remaining percentage is influenced by other factors outside this study.
Based on the analysis results, it can be concluded that: (1) Conflict management has a positive influence on teacher job satisfaction, highlighting the importance of fair and participatory conflict resolution strategies; (2) Professional ethics have a significant influence on job satisfaction, emphasizing the importance of integrity, responsibility, and fairness; and (3) Both variables together contribute significantly to the improvement of job satisfaction. Therefore, strengthening conflict management systems and internalizing professional ethics are key strategies for creating a harmonious work environment at Muhammadiyah Schools in Bangkinang.
