Pengalaman Komunikasi Pegawai Perempuan (Studi Fenomenologi Dalam Memperjuangkan Status Breadwinner Di Pt. Caltex Pacific Indonesia)

Female employees movement in PT. Caltex Pacific Indonesia (CPI) in late 90’s successfully materialized their goals to get equal benefits for their family as already enjoyed by their male counterparts. Meanwhile there were scarce researches on the communication aspects of women movement in Indonesia. This research aims to reveal 4 aspects of the movement: the meaning of inequality for the female employees, the meaning of equality as breadwinner, communication during consolidation to gain solidity and strength, and, communication during negotiation with the company to achieve goals.
This research uses qualitative approach and descriptive phenomenology methods. Primary data were obtained through interviews with 17 female and 3 male employees of CPI determined through purposive method. Secondary data were obtained from CPI publications, and other related publications in regard to the movement period.
The results shows 4 aspects of movement. The meanings of inequality were quite diverse among the female employees, but could be put into 3 categories: socio-psychological meaning resulted in passive action due to cultural or psychological constraints, needs-based-pragmatism meaning resulted in action to get only what are needed, and idealistic meaning resulted in action to achieve their ideal states. The meanings of equality as breadwinner are parallel with meanings of inequality, also has 3 categories: socio-psychological meaning resulted in rejection of breadwinner solution, needs-based-pragmatism resulted in full acceptance, and idealistic meaning resulted in acceptance of breadwinner as temporary solution. There were 2 stages of consolidation communication: the socio-emotional consolidation which resulted in unity, strengthened bonding and cohesiveness, and the organizing of their aspiration which resulted in well organized demands. Stage 1 negotiation was quite smooth using compromy mode. Stage 2 was less fruitful, even entering Unwanted Repetitive Pattern, since employees insisted of using self-interest context while company using regulatory context. The URP was interupted through the use of collaboration and compromy modes, and by changing of contexts on both employee’s and company’s sides. These were made possible due to the involvement of new people with new thoughts at both female employees’ and company’s side, and a better inter-relationship among the two parties.
